FAQ Music Transition & Staffing

Benjamin realized that being a full-time music director was not his passion. As someone early in his career, this is a natural part of discerning his path. He emphasized in his exit interview that it wasn’t about the job, staff, or congregation—he had a positive experience at Foothills. At this time, he also let us know that he would be interested in a Choir Director position, if that became an option. We are delighted that he is returning to Foothills in the role of Choir Director in December 2024. 

Though we were disappointed, we simply ultimately did not find the right long-term fit. Occasionally, hiring processes don’t yield the right candidate, and that was the case here.

While our candidate brought many gifts, there were aspects of the role that she demonstrated she wasn’t ready to take on. We considered all feedback and ultimately felt this partnership wasn’t right for Foothills. Our decision was guided by values like trust-building, collaboration, communication, and strong musical and choral leadership. It was a very difficult decision, and also we are confident that it was the right decision. 

Our final candidate worked closely with Rev. Gretchen and Sophia for more than three weeks before her visit. They focused on worship planning, choir preparation, and rehearsal support. She also selected the Sunday music with Gretchen and received choral music in advance. This preparation exceeded what is typical in audition processes for similar roles.

We deeply appreciate Julie Koenig’s contributions as our pianist and vocalist, but she has not expressed interest in applying for the Music Director role. However, be sure to check out her other performances around Fort Collins and beyond!

Many large churches have a full-time music director who oversees multiple choirs and leads services, while also recruiting and coordinating musicians. We are confident that the scope of this role is manageable for one full-time person. However, as our program grows, we may consider adding staff, which would depend on increased financial investment from the congregation.

We are working to ensure this plan remains budget-neutral compared to hiring a full-time music director.

The advantage of this plan is the continuity and consistency Sophia provides, along with her deep understanding of our mission. While we will continue evaluating responsibilities as we go, Sophia’s leadership ensures stability through key transitions, including Rev. Gretchen’s sabbatical.

We will consider inside applicants for the permanent position when the time comes, separate from any external candidate process. And, Sophia has been clear that she doesn’t intend to apply for the on-site full-time role, and understands her new longer-term position as temporary.

While possible, we’ve learned that a summer search doesn’t yield the fullest candidate pool. The ideal window is February to April, with a July start date.

Once we hire a Choir Director, we plan that they will regularly lead music on Sundays, in the range of twice a month. Additionally, Kara Shobe, Christopher Watkins Lamb and Melissa Monforti have agreed to regularly lead music on Sundays, alongside Julie Koenig, and Katie Stieber on percussion, as well as a host of regular talented vocalists from our congregation.

We are prioritizing trust-building, creativity, collaboration, and transparency, along with Foothills’ core values of deepening belonging, collective courage, and joyful resilience. We are centering these statements as our vision for music ministry. 

Here are some key dates in our path ahead: 

  • October 25th, posted deadline for Choir Director applicants 
  • October 30th, 6:30 pm conversation and Q&A with Rev. Gretchen 
  • November 4th, 6 pm choir / singing gathering with Sophia 
  • As soon as a Choir Director is identified, we will return to regular choir rehearsals.
  • January 2025, Potential Music Director candidating process (if identified); If there is a hire, they will start July 2025 (with some overlap with Sophia) 
  • If no hire was made, the search process will instead begin in early 2026 with a start in July 2026

Here’s a quick overview of our new music plan, going to effect November 1st. If you’d like all the details, please check out this blog post.  

  • Sophia Miller (who you may know from her music leadership this summer) is stepping in as Acting Music Director starting November 1, in a hybrid role that will include being onsite at least once a month.
  • We are hiring a Part-Time Choir Director to lead choir rehearsals and some services, working under Sophia’s direction. This position is still accepting applications. Find the position here. They will work with our collaborative pianist, Hsin-Hsuan Lin, as well.  
  • Other key musicians like Julie Koenig, Christopher Watkins Lamb, Kara Shobe, and Melissa Monforti will continue leading Sunday music regularly, in addition to our amazing volunteer musicians. 
  • Rev. Gretchen’s sabbatical is from mid-February to mid-July 2025, which means the full search for a permanent Music Director will likely take place after her return, unless a suitable candidate is found sooner.
  • If a promising candidate is identified, a candidating process may happen in January 2025 for a potential June 2025 start.
  • Sophia will lead in the interim, helping us clarify our music program’s long-term vision, values, and needs.
  • Regular feedback and dialogue will be key throughout this process, and community input is encouraged. We are using this rubric to see how we are doing.

Dear friends and members of Foothills, 

We are excited to share our next steps in service of the long term success of the music program at Foothills. We believe music is essential to who we are and how we create community together, and we know you share this understanding. This is a detailed communication, meant to offer transparency and strengthen trust. If you’d prefer a shorter summary, you can access it here.

For those continuing with this full overview, thank you for your partnership and deeper engagement. We know your support is key as we move into these next steps together.

First, we are pleased to announce that Sophia Miller will step into the role of Acting Music Director starting November 1. Many of you know Sophia from her work with us over the summer as Musician in Residence. During that time, she expanded our vision for music on Sundays and helped shape how we want to work with a Music Director going forward.

Although Sophia stepped back from her on-site, public-facing role in September, she has remained on contract with us as a steady and invaluable presence behind the scenes. She has continued to coordinate the music and musicians for all of our services, and has already begun planning for Christmas. Her deep commitment to Foothills and her alignment with our mission make this transition a natural and exciting step. Sophia brings creativity, reflection, systems thinking, and musical expertise that elevate our worship planning process and the overall quality of our work together.

Sophia’s new role will be hybrid, with her on-site about once a month. To start, she will be here November 4th-8th, meeting with staff, lay musicians, the choir, and our A/V team, as well as anchoring the music in a post-election-day vespers service. She will also lead Sunday music on November 17th.

Additionally, we are hiring a Part-Time Choir Director who will lead rehearsals and some services, with Sophia’s direction and support. We are still accepting applications, and we appreciate your help in spreading the word to potential candidates. You can find the job posting here. Our Choir Director will work directly with Hsin-Hsuan Lin, our choral collaborative pianist. 

We also celebrate the amazing musical leaders we already have at Foothills. We are especially grateful for Julie Koenig’s continued presence on Sundays, along with Christopher Watkins Lamb, Kara Shobe, and Melissa Monforti, who will take on more regular music leadership in the coming months. Working together with Sophia, our choir, and lay leaders, this team will continue to bring us the incredible musical experiences we all cherish each week at Foothills.

While we recognize the limitations of a hybrid role, we believe the benefits of this plan far outweigh the challenges. Sophia’s ability to bring together our choir director, other music leaders, and lay leaders into a cohesive team—and her commitment to our mission and worship at Foothills—are invaluable. Over the coming months, we’ll be working to establish clear systems and communication to support everyone involved, and for the long term benefit of our music ministry and our future music staff. Your patience and partnership during this time of transition will be key.

A major factor in our planning is Rev. Gretchen’s sabbatical, which will take place from mid-February to mid-July 2025. As shared previously, this sabbatical is essential for both her renewal and the ongoing health of our congregation. AAfter thoughtful consideration, it has become clear that Rev. Gretchen’s active involvement in the full search for a permanent Music Director is vital to its success. The relationship between our Senior Minister and Music Director is vital, and conversations between Rev. Gretchen and candidates need to be part of the discernment process. Additionally, the workload of a search is beyond what our staff can handle during her absence.

However, we are actively engaging our networks to recruit one or two highly qualified candidates for the full-time Music Director role beginning in June 2025. If a promising candidate emerges, we would invite them into a candidating process in January 2025. This would allow the congregation to meet and engage with the candidate before Rev. Gretchen’s sabbatical, ensuring confidence as we move forward. If no suitable candidate is found, we are prepared to delay the search until after her sabbatical, with Sophia continuing to lead us in the interim.

We remain committed to our long-term vision of having a full-time, on-site Music Director. Transitional periods can be fruitful opportunities for reflection and insight, and we believe this interim plan is ideal for expanding our understanding of where we are and where we want to go with our music ministry. Sophia’s transitional role will allow her to hold this space, asking critical questions and helping us define what we need for long-term success. She will continue the work she began this summer, helping us clarify our values, explore new musical ideas, and honor the traditions and songs we hold dear.

Finally, we want to emphasize that your care and commitment to our music ministry have been invaluable. Your feedback has informed this plan at every level. We are committed to maintaining regular dialogue with our choir, musicians, staff, and congregation to ensure our music program aligns with our values and goals.
